Most small business owners hire the same way. They post something vague, get buried in résumés, answer three people a week late, and hire whoever is still around. Then turnover feels random. Write the job post like a filter
A job post is a filter, not an ad. A vague post pulls in everyone with a résumé. A specific post pulls in the few people who can do the job and want it. Settle four things before you publish: what this person will actually do in the first ninety days, the two or three results that will show they are doing well, the schedule and location, and the pay range. Pay transparency rules differ by state and city, so check what applies to you before you post.
Then add one sentence about who will not enjoy the job. If the work is outdoors, seasonal, or heavy on repetitive follow-up, say so. You lose a few applicants and keep the people who would have quit in month two.
Finish the post with a small task instead of a request for a résumé. Ask for a two-sentence answer to a real question from the job, or a twenty-minute sample. Anyone who ignores the instructions has screened themselves out, and you spent no time doing it.
Let automation handle the waiting, not the judging
Good applicants are usually talking to several employers, and the one who replies first gets the conversation. MIT research found a lead is 21x more likely to qualify when contacted within five minutes. That study is about sales leads, not job seekers, but the rule carries over: attention fades fast, and silence reads as disinterest. Use it to draft the job post, summarize each application against your scorecard, and write follow-up messages in your voice. Do not let it reject anyone on its own. Make onboarding and retention one process
Retention is mostly decided in the first ninety days, and much of it comes down to whether the person knew what good looked like. Write a first-week plan: day-one access to every tool, who they shadow, what finished looks like by Friday, and what you expect at day thirty, sixty, and ninety. Reuse the scorecard from the job post in every review. If you hired for three outcomes, you review on those three outcomes, and nothing in the review should be a surprise.
